Why Is Your Team Exhausted?


Is the true identity of team exhaustion a "lack of mental energy"? A new concept leaders must know: "Psy-Pa"

"I'm a diligent and capable leader, so why isn't the team working well?" "My members are burning out..." Many leaders share these concerns.

In this video, Noriaki Imai from the NPO D×P welcomes Mari Sakuramoto, author of the new book Why Is Your Team Exhausted? to dive deep into the concepts of "Psychological Resources" and "Psy-Pa (Psychological Resource Performance)," both of which are essential for modern organizational management.

1. What are the "Psychological Resources" that drive a team?

Simply put, psychological resources are "mental energy". This refers to the capacity required for the brain to function—including decision-making, emotional management, meta-cognition (objective viewing), and impulse control.

When these resources are depleted, the following issues occur:

    • Narrowed Vision: You lose the ability to make "big picture" judgments and revert to localized, short-sighted decision-making.

    • The Negative Spiral: When a leader’s own resources run dry, anxiety and exhaustion become contagious, spreading to the entire team.

2. The Leader's "Emotional Mode" drains the team

Sakuramoto emphasizes the importance of a leader being aware of their own energy source (mode).

  • "Anger" or "Fear" Mode: While this can create strong momentum in the short term, it severely exhausts both the leader and those around them. As an organization grows, this style eventually hits a limit.

  • "Hope" Mode: This style—exemplified by athletes like Shohei Ohtani—generates resources for oneself and others through the positive energy of "wanting to do it".

    As an organization grows, leaders must shift from management based on "individual enthusiasm (relationships)" to management through "structure" that prevents resource depletion.

3. More important than Time-Performance: "Psy-Pa (Psychological Resource Performance) 

  • A particularly noteworthy concept in the video is Sakuramoto’s coined term, "Psy-Pa".

    While "Ti-Pa" (Time-Performance) and "Cos-Pa" (Cost-Performance) are highly valued, she argues we must place equal or greater importance on "how much psychological resource was used."

    • Preventing Unconscious Depletion: For example, unnecessary CC'd emails or ambiguous instructions may not cost much time or money, but they slowly drain the recipient’s psychological resources (poor Psy-Pa).

    • Before New Initiatives: Starting something new without properly "closing" (organizing/finalizing) previous projects scatters the members' focus and robs them of resources, preventing results.

    4. Making "Psychological Resources" a common language

 The secret to making a team feel at ease is to turn the term "psychological resources" into a shared language within the team.

Asking "Are you stressed?" is subjective and hard to answer. However, asking "What are you using your psychological resources on right now?" makes it easier to objectively discuss business challenges and the causes of exhaustion.

Summary

By looking at an organization through the filter of "Psychological Resources," the reasons why things "just aren't working" become clear. To maximize team results, why not start by looking at your own "mental gasoline"—and that of your members?
